sounds like using the 4e assist action or similar would help. in that the lesser skilled people make an easier Skill check to help and the best person gets a bonus of +2 (standard rule in that edition) for each success. for me i would just enable assisting characters to just add their points in the ...

in original dungeoneer monsters with multiple Attacks don't take outnumbering penalties until all of their Attacks are used and there are still enemies left over. i think this makes sense and still use that rule. i also roll for each attack separately rather than one roll, otherwise a single Fumble ...
